Gambaran Makna Kerja dan Kesiapan Psikologis Karyawan Menjelang Purnabakti di PT X

Transisi menuju masa purnabakti merupakan fase krusial dalam perjalanan karier yang melibatkan perubahan peran, rutinitas, dan identitas, sekaligus menuntut kesiapan psikologis individu dalam menghadapi akhir peran kerja formal. Penelitian ini bertujuan untuk memahami makna kerja dan kesiapan psikologis karyawan menjelang purnabakti dalam konteks organisasi. Pendekatan yang digunakan adalah kualitatif dengan desain fenomenologis, melibatkan dua partisipan karyawan pada PT X yang mendekati masa purnabakti, dipilih melalui purposive sampling. Data dikumpulkan melalui wawancara sebelum dan setelah konseling pra-purnabakti serta observasi non-partisipan, kemudian dianalisis secara tematik untuk menafsirkan esensi pengalaman partisipan. Hasil penelitian menunjukkan bahwa makna kerja, yang terbentuk dari pengalaman kerja jangka panjang, nilai-nilai personal, dan refleksi diri, berperan penting dalam membentuk kesiapan psikologis menghadapi purnabakti. Partisipan yang memaknai pekerjaan secara bermakna dan memiliki dukungan sosial yang baik, menunjukkan kesiapan adaptif, mampu menerima perubahan peran, serta mempertahankan kesejahteraan psikologis. Temuan ini menegaskan bahwa pemaknaan kerja dan kesiapan psikologis merupakan faktor kunci dalam transisi purnabakti, sekaligus menjadi dasar bagi pengembangan intervensi atau konseling pra-purnabakti yang lebih komprehensif dan adaptif.
Abstract
The transition to retirement is a crucial phase in one's career journey, involving changes in roles, routines, and identity, while also requiring individuals to be psychologically prepared to face the end of their formal working life. This study aims to understand the meaning of work and the psychological readiness of employees approaching retirement in an organizational context. The approach used is qualitative with a phenomenological design, involving two employee participants at PT X who are approaching retirement, selected through purposive sampling. Data were collected through interviews before and after pre-retirement counseling and non-participant observation, then analyzed thematically to interpret the essence of the participants' experiences. The results show that the meaning of work, which is formed from long-term work experience, personal values, and self-reflection, plays an important role in shaping psychological readiness for retirement. Participants who found meaning in their work and had good social support showed adaptive readiness, were able to accept role changes, and maintained psychological well-being. These findings confirm that work meaning and psychological readiness are key factors in the retirement transition, as well as the basis for developing more comprehensive and adaptive pre-retirement interventions or counseling.
